Evaluation of support provided to leaders leading organisational transformation informs the design of future support.

Challenge
This nonprofit organisation has over 50,000 employees, dispersed across multiple countries. They design financing solutions for developing countries’ major economic development projects.

In 2022, the organisation implemented a new organisation structure and operating model to modernise the way they worked. This was the most substantial change the organisation had experienced in over two decades, and they appointed leaders to lead the change.

As they moved towards the third phase of their transition in 2025, the organisation needed to genuinely understand the effectiveness of leadership support provided thus far and leaders’ future support needs. This evaluation would anchor the design and funding of future support.
What Zing & Co did

Working in partnership with the organisation, Zing & Co designed an evaluation logic that brought structure to the evaluation and linked the lines of inquiry to strategic decisions. The evaluation logic was particularly valuable, as the support provided to leaders thus far had been fairly customised to each leader, as distinct from a single leadership program with a defined theory of change.

Independence and rigour was important in this evaluation. Zing and Co reviewed a trove of the organisation’s documents, interviewed around 40 leaders who had engaged in the leadership support and three experts who had provided it, and administered a questionnaire to leaders. We triangulated this quantitative and qualitative data to produce findings that were highly actionable.

What you can learn from this organisation

Independence when conducting an evaluation aids participants to be candid in their thinking and feedback – something that was especially valuable in this case, as much of the leadership support under evaluation had been provided in-house. Having candid input, from a wide range of participants, enables an organisation to:

  • Decide, with confidence, what actions to take next because they genuinely understand recipients' needs

  • Evaluate again, and continuously improve, having a baseline at hand.
